
Four-Day Workweek Boosts Worker Happiness by Redefining Productivity and Workplace Culture
A growing body of research reveals that the benefits of a four-day workweek extend far beyond simply having more time off. As hundreds of companies around the world have piloted a shortened schedule in recent years, employees are reporting not only improved work-life balance but also greater satisfaction and effectiveness while on the job.

Over the past five years, approximately 8,700 workers across numerous organizations have participated in trials of a 32-hour, four-day workweek without a reduction in pay. The results are overwhelmingly positive: participants experienced reduced burnout, stress, and anxiety, along with improved mental and physical health. Business outcomes also showed gains, with some companies reporting increased profits.
Juliet Schor, economist, sociologist, and lead researcher behind the 4 Day Week project, identifies two main reasons for the substantial rise in worker happiness. The first is intuitive—employees gain more time for rest, family, and personal pursuits. But the second, less obvious factor is that workers feel significantly more effective and satisfied during their working hours.

“People just feel so much better,” Schor told CNBC Make It. “They feel on top of their work and their life, and they’re not stressed out. They feel recovered when they come to work on Monday morning. They feel more eager to do work. They feel like they can get it done.”
Schor’s new book, "Four Days a Week," details these findings, emphasizing that participants in the trials reported unprecedented levels of productivity. Faced with the challenge of maintaining output in fewer hours, teams streamlined operations, eliminated unnecessary tasks, and focused on core responsibilities. The result was not only maintained but in many cases improved productivity, which translated into heightened job satisfaction.
While a minority of participants noted increased pressure to complete tasks within a compressed timeframe, these cases were described as exceptions. For the vast majority, the new schedule enhanced both professional and personal well-being. “That productivity bump they get, of feeling so good about their work quality, that has a big positive impact on their overall well-being, which we never expected,” Schor said.

Beyond operational efficiencies, the shift to a four-day workweek is also reshaping workplace culture. It symbolizes a redefined agreement between employers and employees—one that prioritizes worker health and autonomy. The standard five-day, 40-hour workweek has been enshrined in U.S. labor law since the 1940s. Moving to a shorter schedule, without financial penalty, sends a strong message about evolving management philosophies.
According to Schor, this change represents “a new contract between bosses and workers,” where leadership demonstrates trust and flexibility by relinquishing some control over how time is spent.
The revised structure has also had a unifying effect on teams. With less time to accomplish the same objectives, employees have become more motivated to implement challenging process improvements collectively.

“It makes the stakes really high,” said Jon Leland, who helped Kickstarter through a four-day workweek trial. “Because you’re not only gaining these efficiency gains just for yourself, but you’re doing it for everyone else around you.”
Schor writes that this dynamic fosters a greater sense of accountability and team cohesion. “This accountability to co-workers is an important part of why people are willing to make the extra effort to find efficiencies, forgo goofing off, and do the hard work,” she notes. “They develop more team spirit.”
As more organizations consider the four-day workweek model, these findings underscore a broader transformation in how productivity and employee well-being are valued in the modern workplace.
